Duties Animal care specialists (68T) are U.S. Army soldiers who provide care for government-owned animals such as dogs, horses, marine mammals, and a variety of laboratory research animals. They also work to minimize the occurrence of disease in the animal populations which they are responsible for, ensuring that sick animals are quarantined and that healthy animalsare properly vaccinated. The duties of an animal care specialist usually match up closely with those of civilian veterinary technicians. Typical responsibilities include assisting veterinarians with surgeries, providing emergency treatment and management of traumatic injuries, helping to restrain animals safely, administering medications and flui ds, taking radiographs, cleaning and sterilizing equipment, taking bodily fluid samples, updating patient records, and running lab tests. Individuals working in a lab environment may be responsible for additional duties such as monitoring animal behavior, dietary intake, or physiological qualities such as weight gain or growth. Uber 3 management lessons we can learn from the scandal Uber 3 management lessons we can learn from the scandal On Tuesday, Uber CEO Travis Kalanick announced an indefinite leave of absence on the same day his  company released the recommendations of an internal investigation into its workplace culture, especially around its treatment of women.The company started the investigation after a former engineer at Uber, Susan Fowler, alleged sexual harassment, discrimination - and a human resources department that ignored these claims.Kalanick, 40, has won a reputation for brash  leadership and overgrown-bad-boy behavior- including nicknaming the company “Boober” for how it boosted his dating life. The company has been looking at how Kalanick’s behavior has the tendency to trickle down to other executives, and as a result he had been working with an executive coach and taking up meditation before he went on leave this week.Kalanick’s stamp on Uber is unavoidable, demonstrating the power of an executive’s approach to form the culture of a company. Uber is almost a $70 billion company, and it got there through Kalanick’s management style of not letting anything- class-action lawsuits over labor practices for drivers, “God view” surveillance of its users’ private data, repeated sexual harassment allegations by  its executives, and government regulations- stand in the way of the company’s growth.Now, the company is paying for it.  Here are three lessons we can learn how we can use Uber as a case study on avoidable mismanagement.1. Create values you can be proud of and live up to themUber had a set of values. Unfortunately, they were pretty aggressive and incentivized employees to treat each other badly in the pursuit of their own personal success. These abrasive mottos inspired employees to act with impunity.Among those values, which sound ripe for conflict: “Let Builders Build,” “Always Be Hustlin’,” “Meritocracy and Toe-Stepping,” and “Principled Confrontation.”One of the recommendations from the Eric Holder-led investigation was to “eli minate those values which have been identified as redundant or as having been used to justify poor behavior.”It’s not  surprising that under the workplace culture  of “Meritocracy and Toe-Stepping,” a top Uber executive would feel compelled to obtain and keep the medical records of an Uber driver’s rape victim he believed may be  lying. That executive was among the dozens of people the company fired  after the law firm’s investigation uncovered multiple instances of sexual harassment, retaliation and unprofessional behavior.What’s significant about that: the high number of people being reported and fired shows that this toxic work culture was encouraged  and enabled by Uber’s aggressive culture.And for the decent people that remain at Uber, working in this environment still affects their present mood and future employment opportunities. Listen to your employees’ concerns early and oftenThis headache of an internal investigation could have been avoided if management had listened to Fowler’s concerns sooner.She went through the proper channels to be heard and said she was dismissed and ignored. When she reported an employee who was pressuring her to have sex with him, she was told by HR that they wouldn’t do anything because he was a “high performer.”To fix this  behavior, Uber would need to change how it treats criticisms and complaints. It would need to create an empowering environment where employees like Fowler could  step forward without fear.Now Uber has to create that culture anyway - but in a seriously weakened position they could have avoided if they had just listened in the first place. Uber’s solution: The internal investigation recommended implementing “a robust and effective complaint process” that would include “multiple avenues for lodging a c omplaint, including an employee’s immediate manager or next-level manager, the organization’s Human Resources Business Partner, or the Integrity Helpline.”3. Have zero tolerance for misbehavior, especially  at the topCreating zero-tolerance policies for harassment and discrimination  is a basic human resources practice that should be easy enough to follow, and  it was what the investigation recommended.But as one Uber board member showed, behaviors don’t change overnight.In the immediate aftermath of the recommendations being released, board member Arianna Huffington discussed what Uber policies could be changed in front of employees. When she said that adding more female board members leads to more women joining boards, her fellow board member David Bonderman responded with a sexist remark: “Actually, what it shows is that it’s much more likely to be more talking.”Bonderman resigned from the board hours after audio of the exchange had been leaked. The quick response t o his remarks shows that post-investigation, senior leadership is going to be held more accountable in public. That’s a good thing for Uber, although Kalanick still remains CEO. Although Kalanick himself was not recommended to resign, the investigation concluded that  Uber should reduce his responsibilities.Overall, the recommendations are a cautionary tale of what happens when you let founders and “high performers” get away with bad behavior for far too long. With the release of its recommendation, Uber is signaling that it’s willing to change. Time will tell if these written promises will lead to action.For now, cleaning up your act  means cleaning house.

But science can help us understand how to respond to our mistakes so we can learn from what happened and kick ass the next time around. And, it turns out, popular advice like “sucking it up” may not be the best route to go.A recent study published in the Journal of Behavioral Decision Making found that people who allowed themselves a brief wallowing period - even to the point of self-pity - after failing at a task were more successful in the future compared to those who tried to rationalize and move on immediately from what happened.In the first experiment, people were asked to search online for the cheapest blender they could find, with the possibility of winning a $50 cash prize. Unbeknownst to those involved, the experiment was designed for everyone to fail.After establishing baseline failure, researchers asked participants to write down how they felt about losing. Some were in structed to focus on their emotions - and experienced thoughts like, “Ugh, I can’t believe I did that,” “I don’t want to feel like this ever again,” and “I didn’t do my best.” Others were asked to think “cognitively” (logically) about their failure, for example, “This wasn’t important” and “I wouldn’t have won anyway.”Process your emotionsFor the second experiment, participants were given a budget and asked to search online for a book to buy a friend while scientists measured how many minutes they spent looking.“We found that the people who’d focused on their emotional responses spent nearly 25 percent more time searching for a low-priced book than those who only reflected cognitively on their failure,” says co-author Selin A. Malkoc, associate professor of marketing at Ohio State University.Why would acknowledging feelings about failure and even throwing a pity party motivate someone to try harder in the future? It’s true that we should ra tionalize mistakes to a degree - otherwise we’d go crazy beating ourselves up - but when we stop to process our emotions, our innate ability to be resourceful and change kicks in.“Neuroscience studies show that when we feel strongly enough about something, the brain ‘tags’ it and when a similar situation arises in the future, we draw from that emotion to find solutions,” says Malkoc. “For example, if a person was bit by a dog in the past, fear and pain would surface every time they saw a similar dog. Outsourcing Core (and Non-Core) Work Outsourcing Core (and Non-Core) Work Whatever the size of a business, or the field that its in, a critical rule of outsourcing is that a firm should not outsource one of its core functions. While this rule is almost universally agreed upon by outsourcing experts (no matter where they hail from), the definition of core as it relates to work, varies considerably among outsourcing experts. Core and Non-Core Business Functions In the broadest sense of the term, core functions are the most essential functions in your firm and those that are the most critical to your firms revenue stream. In some cases, core functions may be defined by law, but in most cases, it is up to the individual firm to define what functions are core to their business operation. Likewise, non-core functions are those that are of the lowest value to the business and are the most generic. While there are different definitions in different industries, the translation of this simple statement into a business plan is a very complex process. Few firms (even those that seem  similar) will agree on what differentiates core from  non-core functions. An Example of Core Versus Non-Core Functions To better understand the practical differences between core and non-core, consider how this rule is applied in legal process outsourcing (LPO). LPO is unique because it is a licensed and regulated profession. The functions that are considered to be the practice of law are illegal for anyone other than a lawyer to perform. These are the functions that are generally considered to be the core functions of a law firm. However, a law firm may choose to outsource very specialized areas of their  legal practice,  even though they may constitute major sources of income  and require specialist lawyers. Generally, though, the outsourcing discussion is about the functions that fall outside of the specific legal definition of the practice of law. The practice of law is a phrase that often describes a clearly defined set of functions that occur during the representation of a client (for a fee) in the courts. However, the majority of work within a law firm (or legal department of a company) is not actually time spent in court. Answering phones, distributing emails, and completing general office paperwork (the same type of administrative work undertaken in any kind of industry or office) is considered non-core work. Even creating a very basic contract  which entails filling out a legal template does not usually require a lawyer (except when it comes to  reviewing the final product). However, every firm has a slightly different notion of under what circumstances a contract can be written from a template by a non-lawyer and when it needs to be hand-crafted by a lawyer. The difference (as stipulated by each individual law firm or legal department) impacts how much work that firm considers to be core and how much is non-core. Up to the Company In the end, pre-thought must be placed on clearly defining exactly what functions of your business are core and which are non-core before making a decision as to which tasks and functions will be outsourced. As the legal example shows, theres no universal right or wrong, just an internal understanding among departments and executives about your firms operations.
